En nuestro laboratorio del Instituto Cajal, venimos investigando cuáles son los mecanismos
celulares y moleculares subyacentes a los efectos de las hormonas gonadales sobre el cerebro. Nos
hemos concentrado particularmente en el estudio de la modulación, por las hormonas gonadales, de
los procesos de formación y mantenimiento de las sinápsis (conexiones entre las neuronas, por las
que se transmite el impulso nervioso) puesto que el patrón de organización de estas conexiones es el
que determina, en último término, la función cerebral.
Nuestros estudios indican que, en ciertas zonas del cerebro, las hormonas gonadales modulan el
número de conexiones que una neurona recibe, en particular las conexiones inhibitorias mediadas
por el ácido gamma-aminobutirico (GABA). Esta modulación del número de conexiones puede
realizarse durante el desarrollo, resultando en diferencias sexuales en la conectividad neuronal que
se manifiestan funcionalmente con la aparición de la pubertad. Pero las hormonas gonadales
también afectan las conexiones entre las neuronas en la vida adulta.
Por ejemplo, como resultado de las variaciones en los niveles hormonales, las conexiones

ciertas zonas del sistema nervioso, parecen ser capaces de modular, en la vida adulta, los
mecanismos íntimos de funcionamiento cerebral en zonas relacionadas con la regulación interna de
la secreción hormonal y también en otras zonas cerebrales que pueden influenciar nuestro humor,
comportamiento, agresividad, actividad intelectual y salud mental.
Translation - English Sex, hormones and the brain.
At Spain's largest neuroscience research centre, the Cajal Institute, we have been looking into the
cellular and molecular processes involved in the effect that the sex hormones exert on the brain. We
have particularly focused on researching how these hormones modulate the growth and
maintenance of the synapses – the connections between neurons that carry the nerve impulse – since
it is the pattern of these connections that ultimately determines how the brain works.
Our research shows that, in certain parts of the brain, the sex hormones modulate the number of
connections that a neurone receives. This is especially true of the inhibitory connections mediated
by gamma-aminobutyric acid (GABA). This modulating effect may occur during development,
resulting in the gender differences that become visible at the onset on puberty.
The sex hormones also affect neurone connections in adults. In experiments with rats, we have seen
that variations in hormone levels during menstruation, for example, result in the reorganisation of
neuronal connections in certain neurones in the hypothalamus and other areas of the brain not
directly related to reproduction. Similar findings have been observed in primates, which suggests
that the same effect may also occur in humans.
It appears that this reorganisation of connections in the brain takes place via a change in the
relationship between neurones and the glial cells that surround them. These cells play a role in
many essential functions of the nervous system and are able to metabolise the sex hormones and
produce new molecules, known as neuroactive steroids. These appear to have a significant influence
in transmitting signals, including the modulation of neurones' sensitivity to GABA.
While we have yet to establish whether many of these findings can be applied to humans, this
research can help us gain a better understanding of how the brain works. It can also help us
understand the brain's response to illness since the effect of the sex hormones on the brain can have
significant consequences regarding the occurrence of various neurological and psychological
illnesses.
In summary, the sex hormones not only produce anatomical gender differentiation in certain parts
of the nervous system, but also, in adult life, seem to be able to modulate the way the brain works in
areas related to the internal regulation of hormone secretion and other areas of the brain that can
affect our mood, behaviour, levels of aggression, intellectual activity and mental health.

Source text - Spanish La remuneración, como herramienta de gestión
Uno de los aspectos que han registrado un mayor cambio en la gestión de las empresas españolas
durante los últimos años es, sin duda, el de la política retributiva. Obligados por las circunstancias y
adaptándose fundamentalmente a los aires de fuera, han tenido que pasar de una simple retribución
negociada con mayor o menor dureza a tratar de abordar ésta como una importante herramienta de
gestión con la que encauzar los esfuerzos y los intereses de los empleados por el mismo camino que
los objetivos que se marca la empresa.
Antes era un mal menor, "no había más remedio que pagar, y ahora se ha pasado a la utilización de
determinados sistemas de retribución o de incentivos con los que se están enviando mensajes a la
gente del tipo de: “el beneficio de la empresa es igual al beneficio del empleado".
Las remuneraciones tienen dos dimensiones fundamentales para los responsables empresariales:
como coste es sin duda uno de los más importantes; como instrumento, uno de los más eficaces.
Desde la óptica de coste empresarial y a pesar de los síntomas actuales de recuperación, la última
crisis ha dejado vigentes varias medidas de control, entre las que podrían destacarse:
- La reducción de los costes salariales absolutos mediante la contratación de empleados con salarios
más bajos que los que ocupan puestos semejantes.
- Reducción de los costes relativos con el establecimiento de fórmulas que tratan de ligar el
mantenimiento del poder adquisitivo con incrementos de
productividad.
- Esfuerzo por centrar los incrementos en la masa salarial global, para evitar los deslizamientos por
méritos, etcétera, y aumentar el carácter individual de las retribuciones.
- Vincular la masa salarial a los resultados de la empresa.
- Control austero de los gastos de personal colaterales, viajes, dietas ...
En cuanto a su tratamiento como herramienta de gestión, las empresas están tomando también
medidas importantes con las retribuciones, como:
- Tratar de reducir el número de niveles y categorías profesionales, con estructuras menos
burocráticas y jerarquizadas.
- Valorar más las competencias personales, como formación, conocimientos… que el puesto de
trabajo.
- Continuar con la potenciación de los componentes variables del paquete retributivo, favoreciendo
de ese modo una mayor flexibilización de todo el sistema.
- Sustituir las comisiones tradicionales por incentivos según objetivos, con mayores expectativas
teóricas de ingresos, pero condicionados al logro de cotas de rendimientos más exigentes.
- Sustituir incentivos individuales por incentivos colectivos en los casos en que interesa más la
colaboración y la cohesión de los equipos que los planteamientos individualistas competitivos.
- Desarrollar sistemas de incentivos multinivel para recompensar mediante combinaciones de
resultados individuales, de equipo y globales de la empresa.
- Desviar las incentivaciones de la cantidad (ventas, producción…) hacia la calidad y la reducción
de costes.
Translation - English Remuneration as a Management Tool.
Remuneration policy is one of the aspects of business management that has changed most in recent
years. What was once something to simply bargain over has come to be seen as a useful
management tool that can meld employees' own interests and company objectives. Employers once
saw pay as a lesser evil – a cost they were obliged to pay – but, forced to adapt to circumstances and
the winds of change, they now use systems of pay and incentives specially designed to send
employees the message that company profit means personal gain.
For managers, there are two sides to remuneration: it is both one of the highest business costs and
one of the most effective management tools. As far as costs are concerned, the last economic crisis,
despite the current recovery, has resulted in companies tightening the purse strings. Among the
most significant measures introduced are:
• Reducing absolute salary costs through contracting new staff on lower salaries than existing
employees in similar positions.
• Reducing relative costs through introducing formulae linking the maintenance of spending
power with productivity gains.
• Attempting to focus pay rises on the total wage sum and avoid individual pay rises based on
merit, for example.
• Linking total salary cost to the company's performance.
• Exercising strict control over personal costs such as expenses claims and travel allowances.
As for using pay as a management tool, companies are also adopting significant measures in this
area, including:
• Reducing the number of different pay levels and professional categories in favour of less
bureaucratic and less hierarchical structures of organisation.
• Trying to value personal abilities, training and knowledge more than the job position itself.
• Continuing to increase the use of variable elements in employees' pay packets, which help make
remuneration more flexible.
• Substituting traditional commission-based pay with objective-based incentives, offering
potentially higher pay expectations in theory, but tied to more demanding performance targets.
• Substituting Individual incentives with collective incentives in cases where promoting more
collaborative teamwork is more desirable than encouraging competitive individualist attitudes.
• Developing multilevel systems of incentives based on combined individual performance, team
performance and company performance.
• Incentivising quality and cost reduction rather than sales or production output
